Mediating role of work alienation between perceived overqualification and innovative behavior in emergency nurses

Abstract: Objective To understand the current situation of innovative behavior of emergency nurses and explore the mediating role of work alienation between perceived overqualification and innovative behavior. Methods A questionnaire survey was conducted among 345 nurses in 4 hospitals in Zhengzhou with general information questionnaire, Work Alienation Scale, Perceived Overqualification Scale, and Nurse Innovative Behavior Scale. Results The average score of innovative behavior, work alienation, and perceived overqualification was 3.26±0.75,2.91±0.90 and 2.34±0.74 respectively. Work alienation and perceived overqualification had negative effects on nurses' innovative behavior. The mediating effect test showed that work alienation had a complete mediating effect between perceived overqualification and innovative behavior, accounting for 93.83% of the total effect. Conclusion Innovative behavior and work alienation of emergency nurses are at a mediate level, and the perceived overqualification is at a middle-lower level. Perceived overqualification exerts influence on innovative behavior via work alienation. Measures should be taken to reduce work alienation and perceived overqualification to promote innovative behavior of emergency nurses.
