Chain mediated effect of perceived organizational support and positive coping style between proactive personality and innovative behavior in clinical nurses

Abstract: Objective To explore the multiple mediating roles of perceived organizational support (POS) and positive coping style between proactive personality and innovative behavior in clinical nurses. Methods General information questionnaire, Proactive Personality Scale, Perceived Organizational Support Scale, Positive Coping Style Scale, and Nurses' Innovative Behavior Scale were used to investigate 311 nurses, and the chain mediation model was constructed and tested. Results The total score of proactive personality, POS, positive coping style, and innovative behavior was 60.29±10.76, 47.41±10.43, 25.77±5.64, and 34.79±7.68, respectively. Nurses' innovative behavior was positively correlated with proactive personality, POS, and positive coping style (all P<0.05). The indirect effect of nurses' proactive personality on innovative behavior was established with a total indirect effect of 0.257, of which the specific mediating effect of POS and positive coping style accounted for 14.00% and 27.57%, respectively. The chained mediating effect of the two was established, accounting for 14.66% of the total indirect effect. Conclusion The chain mediating effect of POS and positive coping style between proactive personality and innovative behavior of clinical nurses was established. It is suggested that managers should pay attention to the development of nurses' proactive personality. Personalized programs and positive stress coping strategies should be considered to provide appropriate support, and to improve nurses' innovative behavior.
