Mediating Effect of Resilience between Perceived Organizational Politics and Work Engagement of ICU Nurses

Abstract: Objective To explore the mediating effect of resilience between perceived organizational politics and work engagement of ICU nurses. Methods With convenience sampling, ICU nurses from 3 tertiary grade-A general hospitals in Urumqi were selected from January to March 2021 as research objects. They were investigated by Perceived Organizational Politics Scale, Medical Staff Resilience Scale and Work Engagement Scale. SPSS 25.0 was used to analyze the correlation among perceived organizational politics, resilience and work engagement of ICU nurses, and AMOS 26.0 was used to analyze the mediating effect of resilience between perceivedorganizational politics and work engagement of ICU nurses. Results The total score of perceived organizational politics, resilience and work engagement of ICU nurse was 44.54±10.59, 73.59±14.25, and 53.90±12.85 respectively. There was negative correlation between perceived organizational politics of ICU nurses and the total score of resilience and work engagement(r=-0.616, -0.648, P<0.001), while positive correlation between resilience and total score of work engagement (r=0.817, P<0.001). Resilience plays a partially mediating role in the relationship between perceived organizational politics and work engagement, with mediating effect value of -0.369, and the proportion of the mediating effect was 66.1%. Conclusion The perceived organizational politics of ICU nurses in this group is at the lower-middle level, and resilience and work engagement are at the upper-middle level. The resilience is a partial mediator on perceived organizational politics and work engagement of the ICU nurses. It is suggested that managers should take a variety of targeted measures to improve ICU nurses’ resilience while reducing their perceived organizational politics, so as to improve their work engagement.
